The impact of fairness perceptions related to three bases of organizational commitment

Abstract

Fairness and commitment are basic phenomena in the organizational environment. Fairness in the work can be understood in two classic sources, distributive and procedural, and emergent, also called an interactional one. Organizational Commitment can be studied under three bases, that is, affective, normative and calculative. In the present study, it was had as objective to test a theoretical model where if it analyzes the impact of fairness perception on organizational commitment. For in such a way, municipal workers, being 529 of Secretariat of Education, 182 of Health Secretariat, and 127 of Secretariat of Municipal Services, located in São Paulo metropolitan region, were counted on the participation of 838 public workers. In the model test, realized by a multiple regression analysis, it was evidenced that a significant parcel of affective commitment variance, calculative and normative, it could be explained by fairness perceptions. From these results, it could be concluded that fairness perception is an important antecedent of organizational commitment. Therefore, cognitions on fairness represent a social psychology component able to influence the link styles the individual keeps with organization in which he works.
